The present study analyzed the challenges faced in the implementation of the Judicial Processing Units (UPJs) in the second instance of the Goiás Court ofJustice (TJGO), focusing on the efficiency of processes and the organizational climate. To fill the research gap on the impacts ofthese transformations on the routine ofsecond instance servers, a mixed approach was adopted, combining qualitative and quantitative methods. The data was collected from February to March of 2025, through a questionnaire applied to employees of the Civil and Criminal UPJs, covering seven dimensions: autonomy, interaction and cooperation, participation, management support, training, resistance to change and implementation of the UPJs. The results showed different perceptions among the functional groups: outsourced employees exhibited more favorable assessments, while permanent employees weremore critical, especially in the dimensions of autonomy, training and resistance to change. The “Interaction and Cooperation” dimension was the best evaluated, highlighting the positive relationship between teams and managers. There was a significant perception of improvement in procedural efficiency after the implementation of the UPJs, although “Resistance to Change” presented the lowest average. Consequently, among the seven dimensions assessed, “Interaction and Cooperation” obtained the highest average, while “Resistance to Change” presented the lowest. The qualitative analysis corroborated these trends, indicating sentiments of being overwhelmed, exhaustion, failures in internal communication, and lack of standardization of procedures. The suggestions from the employees indicate the need to improve the infrastructure, expand the workforce, provide periodic training and greater participation in administrative decisions. It is concluded that, although the UPJ model seeks to modernize and make judicial work more efficient, its consolidation in the second level depends on an integrated approach, articulating innovation, appreciation of employees and participatory management. The challenges go beyond technical aspects, involving subjective and relational factors that directly impact motivation, performance and the organizational climate. Overcoming these obstacles requires management policies that combine procedural efficiency and humanization, thereby fostering healthy and sustainable working environments within the Judiciary.ptGestão judicialClima organizacionalTribunal de Justiça de Goiás (TJGO)Unidades de processamento judicialClima organizacional e desafios na implementação das UPJs no segundo grau do TJGO
